Any ways to condition / train your shoulders to adjust to the weight?
Use wrist weights when you do your roadwork and jump rope.

I'm not that big, but many people complain I try too hard in sparring with 18oz gloves, I've knock people out in sparring so I just use 22oz gloves

Do some exercises for strengthening your shoulders. I commonly do dumbbell for strengthening them but the posture and technique matter a lot.

Just keep boxing, hitting the bag, the mitts. If u want ur shoulders to be designed for boxing then just box. I mean everyone knows how to bodybuild ur shoulders bigger. But if ur just concerned about stamina and aren’t planning on jumping up in weight, then just punch away. Eventually ur shoulders will adapt to what ur doing. Just pay attention to ur speed and power, u will know where ur at ur best with ur muscles and punches. But shoulders are a finicky thing. Mine get a painful pump when I lift weights, so I have to hit them hard and fast. Yet I have no issues hitting the bag. If ur happy with ur initial wave of punches before ur shoulders bother you, then all I can think to say is just keep punching.

Keep your arms straight when you do them and do small circles. I usually do 2 rounds, 3 minutes each. I switch the direction of the circles after the 1st round.

Save them for the end of your workout. Makes it harder. But if you find that you don't have time for the gym, you can work them in at any time.

I sometimes do them at work.

There's also the Crossover Symmetry bands with the Activation routine. Great for the shoulders.
